For many mid-sized employers, the reality looks like this: a payroll platform that doesn't talk to the benefits portal, an ACA compliance tool bolted on after a scare, a wellness app thrown in as a renewal sweetener β€” and an HR team spending half their time reconciling systems instead of supporting employees.

90% of employers offer mental health coverage. The average EAP utilization rate is 5.5%.That gap is not a coincidence. It is a design problem. Most employees don't know their EAP exists after the onboarding packet gets filed away. Many of the ones who do can't figure out how to use it on a hard day. And 26% of workers say they don't even know whether their employer offers mental health benefits at all.

Mental Health Awareness Month is a good time to run a simple audit. Pull your utilization numbers. If they're under 10%, something is broken, and it's probably not your employees. Look at access friction. Is the entry point a phone call during business hours? Fix that first.Check whether leadership is visibly engaging with wellness resources. Culture shapes utilization more than any policy.

Here's the real question for HR leaders this May: Is your mental health benefit working, or are you just paying for the appearance of one?
