Last December, my family had a classic holiday moment: my partner was launching into politics, my mother was stressing about the overcooked turkey, and my niece had just announced she was now vegetarian – right as we were sitting down to the traditional family feast.

It's 2011: I was sitting at my desk, staring at my newly updated email signature that now included the word "Director." I couldn't help but smile with quiet confidence. After all, I thought, "I've got this. I'm organized, I meet deadlines, I know our processes in and out, and I always deliver results."

Then reality hit.

Within my first month of managing a team, I learned the hard truth: being great at your job doesn't automatically make you a great leader. I had team members I gave feedback to coldly. Projects that could take me two days were now taking the team weeks, and my frustration was palpable. And during my first performance review conversation, I was so hypercritical, that my team member left feeling more demoralized than inspired to grow.

I was that manager. The one people eventually quit.

It was humbling. But it became the sole reason for my most significant professional transformation. I committed to mastering the art of people management. Over the next few years, I immersed myself in books, HBR management articles, and professional development, understanding what truly makes teams tick. And it worked. I went from that hard-to-work-with first-time manager to landing in the top 7% in management effectiveness by Great Place to Work, and having great relationships with former direct reports to this day.

I’m proud of that.

That journey – from then to now – is why I founded Aspen Knight Capital. Looking back at those nearly 15 years since that first management role, I've learned that success in leadership isn't about being perfect. It's about being willing to grow, adapt, and truly understand the human side of business.

Every day, I work with leaders who are exactly where I was in 2011. Smart, capable professionals who want to build high-performing teams but find themselves struggling with the people side of management.

Here's what I wish someone had told me back then: Technical expertise gets you the management role. But it's your ability to understand, motivate, and develop people that determines whether you'll succeed in it.

A few years ago, we met a department head who was feeling overwhelmed as December rolled around. Let’s call her Alicia. Her team had performed well throughout the year, but the pace of work had been relentless, and she realized she hadn’t stopped to recognize their efforts or reflect on their achievements.
